KEPEMIMPINAN UNTUK MEMBANGKITKAN SEMANGAT BELAJAR INOVATIF DENGAN KUALITAS KOMUNIKASI DAN TEGANGAN KREATIF SEBAGAI VARIABEL MODERATOR

Abstract: This study is aimed to investigate leadership phenomenon to build the spirit of innovative learning in groups and to study how the condition of groups, namely creative tension and communication could have effects on the innovation. The data were obtained from 435 organization members of two companies namely, PT BD as a liquid natural gas company and PT CLT as an oil company operating in Indonesia. There were 100 work groups of the two companies were studied. The results showed that leadership variables that were validated through factor analysis were (1) behavior to facilitate learning, and (2) behavior to build creativity. All of those two variables were assigned as independent variables. The other two variables, namely, creative tension and communication were validated through factor analysis as well, and the results showed that creative tension and communication variable is divided into 2 variables, namely group creative tension variable and organization creative tension variable, while communication variable is divided into communication quality and hindering communication variable. All of those four variables were assigned as moderating variables.
Based on the results, it can be stated that the influence of behaviors of the leader to build spirit of innovative learning differed in both organizations. Creative tension and communication quality variable as moderating variables dominantly influenced on innovative learning spirit of PT BD work groups, while leadership behavior to facilitate learning more dominantly influenced on innovative learning spirit of PT CLT work group. In PT CLT, influences of leadership variables on the innovative learning spirit   were not moderated by the creative tension variable and the communication variable as well. It seems that the corporate cultural background of both organizations take a role to the differences.
